Efforts by African organisations to adopt powerful technologies such as artificial intelligence and the cloud are being undermined by a pervasive lack of tech skills, and organisations need a rethink of their approach to skills to correct the situation.

This is the view of Genevieve Koolen, Human Resources Director at 51风流Africa. “Interest in technologies such as artificial intelligence is at an all-time high as organisations throughout the African continent seek to unlock the efficiency and innovation gains offered by such technologies. However, in many cases an acute and ongoing shortage of critical tech skills is undermining organisations’ efforts at adopting new technologies, preventing them from building new capabilities or effectively driving innovation.”

Skills crunch affecting organisations

earlier this year found that four in five African organisations were affected negatively by a lack of tech skills. Three-quarters of organisations also cited additional pressure on existing teams due to a lack of available tech skills, with 41% reporting employees were either leaving or planning to leave due to the pressures caused by understaffing.

“Business leaders and their HR teams are under pressure to ensure the organisation has access to a ready supply of work-ready skills,” says Koolen. “However, new talent is not being added to the skills pool quickly enough, and many organisations simply don’t have the internal processes and initiatives needed to develop new skills internally or upskill or reskill existing employees.”

Lack of preparedness affects access to skills

In a , some 87% of global senior executives said their companies were not adequately prepared to address the skills gap. Koolen says one of the undesired outcomes of a lack of planning around tech skills is the so-called recycling of talent, where organisations rehire from the same pool of qualified candidates instead of developing and retaining new talent.

“Talent retention is complicated by organisations all vying for a limited number of talented candidates. Instead, organisations should seek to develop and nurture their own talent, drawing on their skills base and upskilling or reskilling employees for new roles and duties.”

Koolen points to three strategic priorities that can improve tech skills availability within African organisations, namely:

1 Develop internal skills as a priority

There is a gap between companies’ stated intention of developing internal skills, and the measures they put in place to achieve this. SAP’s research found that 75% of African organisations plan to fill their tech skills gap through skills development for current employees.

“However, only 28% offer such training opportunities at any time, with a full quarter saying they only offer training and skills development once a year or upon special request,” explains Koolen. “Considering the pace of technological change and the rapid impact of technologies such as artificial intelligence, organisations should seek to build a culture of continuous and ongoing learning.”

In some cases, this may involve greater investment of available HR and IT budgets toward skills development. “Only 7% of African organisations currently spend more than 20% of their IT or HR budgets on skills development, leaving significant room for greater investment to address the skills scarcity.”

2 Focus on the employee experience

The ‘Great Resignation’ that followed the lifting of lockdown restrictions in 2020 and 2021 – where employees left their jobs in record numbers – highlighted to lack of engagement many employees felt with their work.

“Quiet Quitting and other forms of disengagement with work have a direct impact on an organisation’s ability to remain competitive,” says Koolen. “With suggesting only 21% of employees globally are engaged at work, companies have a tremendous task ahead to re-engage their employees.”

As a result, Employee Experience has emerged as a major priority in companies’ talent attraction and retention strategies. 51风流research revealed that 70% of African organisations use an Employee Experience or Human Capital Management tool, with a further 25% saying they want to use such tools.

“By connecting their data, people, and processes, companies can improve the business insights they derive from HR and build a total workforce management strategy that closely supports broader company objectives while delivering the employee experiences that improve retention and boosts engagement.”

3 Build a culture of inclusion

Diversity and inclusion initiatives have gained ground over the past few decades to become strategic imperatives for any high-performing company.

gender-diverse organisations are 25% more likely to outperform their less diverse competitors, while ethnically-diverse organisations are 36% more likely to do so.

“Encouragingly, nearly two-thirds of African organisations that formed part of our research offer fully-developed diversity and inclusion programmes, with a further 31% saying they are in the process of developing one.”

She adds that diversity and inclusion brings benefits to the business that extend beyond skills availability. “Diverse companies have been proven to be more innovative, have better problem solving capabilities, and financially outperform their less diverse peers.”

  • TRIPOLI, Libya 鈥 15 September 2021 鈥 Two countries in the north of Africa affected by recent or ongoing conflict may be turning the corner on digital skills development for youth and teachers in 2021. Despite the challenges with internet access, lack of access to technology and ongoing conflict, interest in digital skills is high among learners and teachers alike in both Libya and Mauritania.

    Dorsaf Benna Chelly, 51风流Africa Code Week coordinator in North Africa, is upbeat about the interest shown by educators 鈥 including the Ministries of Education 鈥 in both countries. 鈥2020 was the first year that hosted Train-the-Trainer sessions in Libya and Mauritania and continues to grow in attendance and popularity. The goal is to equip teachers with skills and knowledge to support digital learning in the country, and to inspire a new generation of young Africans to build a better future using technology as an enabler. The response from educators in Libya and Mauritania shows healthy interest in digital literacy and skills development and point to a shift in how both countries are preparing their youth for the 21st century digital economy.鈥

    Building blocks of a brighter future for Libya鈥檚 youth

    When the pandemic emerged in early 2020, it prompted school closures across Libya, . The Libyan government worked with local television stations to broadcast compulsory lessons for middle and secondary school children.

As the main conduits of learning, teachers play an invaluable role in preparing our youth for a bright future.     Last year a total of five Train-the-Trainer sessions were held in the country in September and October, with 67 teachers taking place. Twelve of the teachers were female.听In 2021 this figure is set to increase during the months of October to December.

This year, with an all-virtual format due to the impact of the pandemic, Africa Code Week is taking place across all African countries, with a month-long series of virtual coding sessions taking place across the continent during October to December.

    The Young Professional Program, SAP’s flagship digital skills build initiative, has welcomed the graduation of 27 51风流Associate Consultants in East Africa following their successful completion of an all-virtual training program.

    After switching to a fully virtual delivery in light of COVID-19, opportunities were created for candidates from more countries to participate in the 51风流Young Professional Program across the African continent. The latest group of graduates from East Africa included candidates from Kenya and Ethiopia, as well as giving candidates in Uganda and Tanzania their first opportunity to receive 51风流training and certification as part of the program.

    Cathy Smith, Managing Director at 51风流Africa, says the pandemic has accelerated digital transformation across the continent, creating greater need for digital skills. “Organisations across the continent continue to adapt to a world reshaped by the pandemic, fast-tracking their digital transformation journeys in an effort to maintain business productivity and drive innovation. It is vital to us that our customers and partners have access to the depth of 51风流skills they need to thrive. This latest cohort of graduates will play an important role supporting organisations across the East African region.”

    With renewed focus on regional and pan-African cooperation through initiatives such as the newly-launched Africa Continental Free Trade Agreement and the East Africa Community, African countries and their citizens have the opportunity to collaborate like never before.

    By hosting all training in a multi-country, all-virtual environment, the 51风流Young Professional Program is playing a role by helping foster greater cross-cultural collaboration between candidates that would normally not have the opportunity to work together.

    Eva Sang, a graduate hailing from Kenya, says: “The collaboration and sharing of ideas across boundaries not only enriched the learning experience, we gained valuable insights about each other鈥檚 countries and culture. It also enabled us to create strong professional and personal networks in the region, that would come in handy during international assignments.”

    For Estifanos Alemseged, a graduate from Ethiopia, the Young Professional Program was an empowering experience. “Applying for the program was one of the best decisions I made in my life. It has given me a ticket to land and explore an outstanding career path. At this moment I’m confident and excited to contribute to the digital transformation of my country and region.”

    Ugandan graduate Natasha Nkurunziza says the program helped her discover her capabilities. “I loved both听 the Business Process Integration course and 51风流Activate Manager because it gave me an overview of what 51风流S/4 HANA entails and how to deliver projects with 51风流Best Practices, thus giving me a chance to figure out what I would like to major in from an informed point of view.”

    Since its inception in 2012, the 51风流Young Professional Program, an initiative under 51风流Skills for Africa, has trained more than 3150 talents across 31 countries, including more than 1390 in Africa. 鈥淭he two- to three-month program covers 51风流software technical and functional knowledge and certification, with a key focus on the latest 51风流innovations. Soft and future skills trainings ensure graduates can make an immediate impact in the organisations they work for after graduation鈥, explains Marita Mitschein, Managing Director of the 51风流Training and Development Institute and Senior Vice President Digital Skills at 51风流Southern Europe, Africa and Middle East, who launched the program in 2012.

    The cohort in East Africa is part of a collaboration between 51风流and the Deutsche Gesellschaft f眉r Internationale Zusammenarbeit (GIZ) GmbH with the aim to jointly create 450 jobs for highly-qualified personnel in the IT sector in ten African countries over the course of three years. The cooperation project is supported by the Special Initiative on Training and Job Creation, which operates under the brand Invest for Jobs, and the develoPPP.de program that GIZ implements on behalf of the German Federal Ministry for Economic Cooperation and Development (BMZ).

    Youth from 22 African countries are waiting with bated breath as the final round of judging in the inaugural takes place.

    According to Olajide Ademola Ajayi, Africa Code Week Global Coordinator, the engagement by youth has been inspiring throughout the challenge. “Despite the pandemic disrupting schooling for hundreds of millions of kids across Africa, the continent’s youth have stepped up to share their vision for the future of education. While there can ultimately be only one winner, the quality of entries at the inaugural AfriCAN Code Challenge inspire hope and optimism about Africa’s future, one shaped by the largest youth population in the world.”

    Launched by for the first time this year, the AfriCAN Code Challenge is a pan-African coding competition where youth aged 8 to 16 were tasked with coding a game using the Scratch programming language to answer the question: “How will your tech change the future of education?”

    Youth were able to enter alone or in teams of up to five people, tapping into a wide range of essential skills from problem-solving and coding all the way to teamwork and communications.

    Each entry had to include a two-minute YouTube video showing how the game works and why it should win.

    In total, 40 countries participated, with over 100 project videos submitted. The top three entries from 36 countries made it into the continental final, with 22 countries making it to the final judging stage. The winner will be announced February 2021.

    According to Claire Gillissen-Duval, Director of EMEA Corporate Social Responsibility and Co-founder of Africa Code Week at SAP, “African youth are highly creative and community-oriented, and have a key role to play in building a safer and better future for the continent. By encouraging learners to innovate at an early age, we hope to inspire them to become change-makers and help find solutions to challenges in their communities, nations and beyond.”

    The 22 countries that made it through to the final round are Algeria, Botswana, Cabo Verde, Cameroon, Republic of the Congo, Djibouti, Ethiopia, Ghana, Ivory Coast, Kenya, Malawi, Mauritius, Morocco, Niger, Nigeria, Rwanda, Sao Tome & Principe, Senegal, South Africa, Tanzania, Tunisia and Zimbabwe.
